Summary
Paternalistic leadership embodies a style in which leaders combine strong authority with personalised care and moral guidance. Originating in Confucian-influenced cultures, it comprises three interrelated dimensions: authoritarian control, benevolent support and moral exemplarism. Research has shown that the balance among these elements determines outcomes such as employee commitment, job satisfaction, creativity and deviant behaviour. Under supportive conditions, paternalistic practices can engender trust, psychological empowerment and enhanced performance; under coercive conditions, they may provoke cynicism, perceived contract violation and withdrawal. Cross‐cultural and sectoral studies reveal that moderators—including individual cultural orientations, trust levels and leader–member exchanges—shape how paternalistic leadership is received and enacted. As global organisations contend with diverse workforces and hybrid models, discerning the boundary conditions of this leadership approach has become a priority for both scholars and practitioners seeking to harness its potential while mitigating risks.
